Over the past 25 years in Executive Search, I’ve had the privilege of working alongside boards, business owners and executive leaders through periods of economic growth, recession, market uncertainty and significant transformation… but the conversations I’ve been having over the past twelve months feel noticeably different.

“Has the market changed, or have I?”

From where I sit, I don’t believe experience is becoming less valuable. I believe it’s being measured differently.

The qualities boards have traditionally valued haven’t disappeared… What has changed is the context in which those qualities are being assessed.

Twenty years ago the discussion often centred on technical capability: who delivered the strongest commercial outcomes, managed the largest P&L, led the bigger business.

Now, they are asking:

  • Who will strengthen the culture?

  • Who will earn the trust of their people?

  • Who will develop the next generation of leaders?

  • Who will make difficult decisions without losing confidence?

  • Who will lead through uncertainty, not simply manage stability?

Technical expertise still earns someone a seat at the table. Leadership capability increasingly determines who gets the appointment.

Key Insight: The strongest executive teams aren’t built on expertise alone. They combine commercial judgement with trust, collaboration and a shared vision for the future.

AI Isn’t Replacing Executives. It’s Changing How Great Executives Lead.

Boards aren’t looking for executives who can write sophisticated prompts or build machine learning models – they’re looking for leaders who understand where AI creates value and where human judgement remains essential.

Some of the executives embracing AI most confidently aren’t the youngest or most technically qualified – they’re simply the most curious.

AI speaks our language, unlike previous technology shifts.

“How many jobs can AI replace?” vs “How can AI help our people do their best work?” – this is the reframing the best organisations ask.

Executive Takeaway: Boards aren’t looking for AI experts. They’re looking for leaders who are curious enough to explore where AI can strengthen decision making, productivity and organisational capability.

The interview itself hasn’t fundamentally changed – the conversations have. We spend far less time validating technical expertise, and considerably more time understanding how someone leads.

Common questions include:

  • How do you like to be managed?

  • Tell me about a decision that didn’t go to plan.

  • How have you adapted your leadership over the past five years?

  • What have you deliberately unlearned?

Judgement, self-awareness, curiosity and learning agility often tell far more than a polished résumé.

The Question I Ask Every Board

I often help boards reframe their thinking from “What do you want this executive to do?” to “What journey do you need this person to take your business on?”

It is rarely just about revenue; it is about transformation, succession, and building capability.

The Future Still Belongs to Great Leaders

Executive leadership hasn’t been reinvented – the environment has. Expectations have expanded because the world is more connected, transparent and faster moving.

Experience isn’t becoming less valuable. It’s being measured through the lens of curiosity, leadership and the ability to guide organisations through change.
